Target stellt den ehemaligen Pepsi-Finanzmanager Jim Lee als Finanzvorstand ein

When a CFO with two decades of international experience at a company like Pepsi steps into a turnaround situation, the transition tells you something about what boards are prioritising. Jim Lee’s move to Target, and his subsequent comments on how he approaches the role, offer a useful lens on what senior finance leadership looks like when the mandate is transformation.

Lee emphasises problem-solving as his guiding principle. At Target, that has meant confronting inventory imbalances, rethinking international expansion assumptions, and rebuilding confidence in a business that had lost momentum. The international background matters here. Running finance across multiple markets, with different regulatory regimes and consumer behaviours, builds a tolerance for ambiguity that strengthens turnaround capability.

The DACH market reflects a similar pattern. The CFO specification that lands in our searches emphasises transformation credentials alongside technical accounting depth. Boards want someone who has been through a restructuring, a divestiture, or a strategic pivot, and who can explain the decisions they made under pressure. A recent mandate for a mid-market manufacturing company in Bavaria specified prior experience leading a cost programme as a requirement, with the hiring manager telling us they had removed two candidates from consideration purely on that basis.

For finance professionals building careers toward CFO roles, the practical step is to seek out assignments where the outcome is uncertain. Volunteer for the integration workstream, the market exit, the cost programme. A controller who has led a carve-out brings a different conversation to a CFO interview than one whose experience sits entirely in steady-state reporting. When we interview candidates for senior finance roles, we ask them to walk through a decision they made when the data was incomplete and the stakeholders were nervous. The specificity of their answer, the trade-offs they describe, tells us whether they have actually done the work.
